Bill: What are some of the upcoming challenges in leadership training? Here's Jeremy Lurey.
Jeremy: The unique challenge in our multi-generational environment is that many of the next-gen leaders, whether their generation X or even gen-Y/Millennials that are coming up, while they're eagerly waiting those chances, they don't currently have the fundamental leadership skills they need to succeed at that higher level. And while this may seem like a foreign concept for a lot of baby boomers, who had a different lifestyle, different life path in their professional careers, many of those next-gen leaders have very different life goals and ambitions. And so, they might not even accept that presumed promotion, depending on what strings are attached to it, or under what conditions it's being offered. So leadership development, and especially succession planning, is a whole new ballgame in this multi-generational work environment.

Linda: The thing about human capital assets, is they're actually the only asset that appreciates over time instead of depreciates over time. So, they're going to develop new knowledge, skills, and abilities, they're going to have tribal knowledge or organizational knowledge that takes a long time to replace when it walks out the door. And so, anything that you can do to develop those assets is great, and to make sure you're getting the right ROI or ROA, whatever it is that you want. Choose some metrics for your industry, for your organization, and measure them. It may be revenue per payroll dollar, or per full-time headcount, something like that. It could be air rates, it could be productivity per employee, whatever is appropriate for your organization.
Bill: Is that an area that you can help employers, to help them figure out where to go to get those metrics, or what would be reasonable?
Linda: Yeah, absolutely. We can come in and look at the business, I get pretty involved with the CEO or the business owner, to actually understand the business and take a look and those numbers to make sure they are trending in the right direction.

Kim: This situation, it was a current client of ours, who is a pharmaceutical company, they were going through some serious aggressive growth initiatives, as such, they acquired two other pharmaceutical companies. They didn't have the in-house resources to manage the acquisition as it relates to the HR functions and their employee benefits and their new hire on-boarding of the other companies. So, we actually took them on as a client in our services to provide them with a back office support. So, new hire on-boarding, making sure all of the employees from the other companies got rolled onto their insurance plans, offer letters were sent out, insurance information was sent out in conjunction with their existing insurance broker, and that company went from 50 employees to 150 employees virtually overnight, so we also plugged in one of our in-house HR professionals on-site to work with their company during that transition for 3 days out of the week. So, we're pretty scalable as it relates to when you talk about companies, growth, and change, we provide them with a foundation that's scalable to accommodate any growth and changes within their business as it relates to the payroll, the HR, and the benefit and administration functions.

I’m not a big fan of buzzwords. I also have to admit there are times where they actually become useful. The problem with this particular one, “learning organization” is that it’s often misused.
I do believe that if you really
want your company to get better, it needs to be a learning organization.

Tips to Get the Most Out of your Employees -- Your Human Capital

Think of your employees or human capital and make sure you’re getting
your return on your asset or investment. Your employees may be assets that go
home every night, and for most companies, payroll is the largest line item in
their budget. Unlike most assets that depreciate over time, your human capital
appreciates in value. Employees acquire new knowledge, skills, and abilities,
and they have tribal or organizational knowledge that takes time to replace.
Make sure you’re measuring the ROI or ROA of your human capital. Choose
appropriate metrics for your industry and organization and just start
someplace. Choose simple metrics at first such as (a) revenue per employee or
payroll dollar; (b) error rates; and (c) productivity per employee.

Train your managers! The Gallup Organization has done extensive
research regarding employee engagement. They found that the number one reason
employees leave their employers is NOT compensation, but because of their boss!
After surveying millions of employees worldwide, they also found that only 30%
of employees are actively engaged at work, 50% of employees are not engaged,
meaning they’re just kind of hanging out, and the other 20% are actively disengaged,
meaning they’re toxic and spreading discontent.
Managers need to be equipped to manage employees, including how to identify top
talent, develop talent, motivate employees, and provide effective feedback.
Many managers are promoted because they were the best worker, not because they
have management skills. When people are promoted into management roles and not
provided training, 40% fail within the first 18 months. So, the most important
decision you can make to improve your organization is to hire and develop great
managers.
We focus them on the actual deliverables for the position that will support the company’s overall strategic objectives. We then develop what we call a Success Profile, and listeners can download samples from the Resources page of ethoshcs.com. For example, we’re doing a search right now for a National Sales Manager for a manufacturing company. In order to be successful, the new manager must develop a strategic plan to support 40% revenue growth, broken down by industries and territories. In the first 60 days, the manager must drive the implementation of a CRM software tool. And so on… There are actually 11 deliverables for that position in the first year.
What’s great about this process is that everyone has absolute clarity about what is expected, so it dramatically increases the success rate in hiring. That Success Profile becomes the basis for how we source and recruit candidates; the candidates love it because either the job excites them or they simply self select out of the process; and hiring managers love it because they have a performance management tool once the new hire starts.
